If Learning Needs Perfect Conditions, It Won’t Survive Work

Most learning is designed for a moment that rarely shows up. A quiet room. Full attention. Perfect timing. No interruptions. It assumes that work will politely step aside and wait. But work doesn’t wait for any of that.

Work happens while you’re standing at a bus stop, mentally replaying a conversation that didn’t go as planned. It happens between meetings that run late and spill into each other. Between decisions that can’t be postponed just because the information is incomplete. Between uncertainty, noise, pressure, and competing priorities. That messy, in-between space is where work actually lives.

And that’s where learning is truly tested.

Not during the session. Not on an LMS dashboard. Not when someone clicks “complete” and moves on. Those moments tell us very little about whether learning worked.

The real test comes later, when the slides are gone, the facilitator is gone, and there’s no prompt reminding you what to do next. A real situation shows up. A real decision needs to be made. And there’s no ideal condition in sight.

For years, we’ve optimised learning for environments that feel controlled and comfortable. We’ve polished content, structured modules, and measured participation. Then we act surprised when learning disappears the moment real work begins.

We design for moments when decisions arrive earlier than expected, when context is missing or unclear, when trade-offs don’t have obvious answers, and when judgement matters far more than recall. Because real learning isn’t meant to impress during training. It’s meant to hold up under pressure, in real situations, when no one is watching and there’s no time to look things up.

If learning only works when conditions are perfect, it won’t work where it matters most. So we don’t design for comfort. We don’t design for completion. We design learning for real decisions.
